Loan review teams continue to feel the ripple effects of talent shortages and rising competition for skilled professionals. The 2025 report shows that while salaries have increased modestly, experience levels have declined for the second straight year across most asset sizes. 

As seasoned reviewers retire, many institutions are facing a growing knowledge gap, leaving less experienced staff to carry the torch. This shift underscores the need for forward-looking planning, robust documentation, and modernized processes that can protect institutional memory and ensure consistent, high-quality reviews.

Salaries are rising, but so are expectations 

Compensation trends show that financial institutions continue to invest in their loan review teams, especially at the management level. But higher pay isn’t the whole story. Many teams are expanding their responsibilities beyond traditional review work, taking on acquisition due diligence, exam preparation, and Reg O compliance. 

Despite this growing scope, only about one in six departments reports having dedicated administrative support. For many institutions, that means existing staff are stretched thin, making efficiency and automation key to staying ahead of regulatory expectations.

The modern loan review team: More flexible, more strategic 

Loan review departments are evolving to meet new realities. Compared to 2024, fewer institutions outsource loan review entirely, but more are adopting a hybrid approach and combining internal staff and external partners to balance workload and expertise. 

Meanwhile, six in ten loan review professionals now work remotely or in hybrid arrangements. This shift toward flexibility presents new challenges for coordination and consistency but also offers opportunities for expanding the talent pool and improving retention. To succeed in this new environment, many institutions are turning to technology and automation tools that help standardize processes, reduce manual work, and enable collaboration across locations.
